Mark is the guy who says “yes” to everything and always finds a way, even if the process is messy. Then I put Sarah on quality control, data mapping, and scheduling. Sarah is the sharpest tool in the shed, but she lives for deadlines and perfect spreadsheets. They were supposed to be the perfect combo: Big Ideas meets Execution.

It was a train wreck. I watched Mark miss three major submission deadlines because he was chasing a “better idea.” Sarah, naturally, went ballistic. She started flooding my inbox, not with updates, but with detailed lists of Mark’s flaws. She wasn’t just pointing out errors; she was attacking his entire approach to work. Mark, feeling constantly judged and stifled, just retreated. He stopped attending meetings, claiming they were “too negative,” and the whole initiative stalled. We missed the client handover date, and I had to spend three weeks smoothing things over just so we didn’t lose the contract entirely.

I spent weeks trying to fix this the normal way. I read all the books—Radical Candor, The Seven Habits—and none of it helped. The conflict wasn’t about the work; it was about how they fundamentally viewed the world. That’s when my wife, who’s into that cosmic stuff, jokingly pointed out their signs. Mark? Total Sagittarius. Sarah? Classic Virgo. I rolled my eyes, but I was desperate, so I dug into the compatibility charts just to see what kind of nonsense it was.

The Virgo (or the Executor) is assigned 100% ownership of the internal process, the Gantt chart, and all internal deadlines.   • Rule 2: The Two-Step Feedback Loop. The Sag needs to feel praised before critique hits.   • Rule 4: Delegate Physical Space. Virgos need quiet, controlled space for deep work. Sags thrive on open dialogue and chaos. I physically separated their desks and instructed them not to interrupt each other during designated focus times. You can’t annoy what you can’t see.
  • Rule 5: Celebrate the Different Wins. At the project wrap, I made sure to publicly acknowledge Mark for his “audacious goal setting” (the big win) and Sarah for her “flawless execution and adherence to budget” (the perfect process). They felt valued for their inherent strengths, not judged for their weaknesses.

This whole experience taught me a hard lesson: management isn’t just about spreadsheets and meetings. It’s about understanding the engine driving each person. I avoided another catastrophe, not by hiring a bunch of yes-men, but by learning to channel the natural friction between the big-picture person and the detail-oriented person. You don’t need to believe in the constellations, but you better believe in the personality patterns they describe, especially when your promotion is on the line.
